We Must Stop Treating Burnout as a Mindset Issue (It’s a Cellular Emergency)

When a senior female leader in the tech industry begins to crash, the corporate intervention is almost universally psychological.

We send her to resilience workshops and stress-management seminars. We give her access to cognitive behavioral therapy (CBT) apps and mandate mental health days. We encourage her to "shift her mindset," reframe her stress, and practice more mindfulness. The implicit corporate message is clear, albeit deeply flawed: Your burnout is a failure of your mindset. If you just thought differently, or managed your calendar better, you could handle the pressure.

For neurodivergent women, this narrative is not just dismissive—it is biologically dangerous.

As a Metabolic Health Consultant working with senior neurodivergent women in tech, I see the absolute devastation of this approach every day. We must stop gaslighting women by treating their physiological collapse as a psychological weakness. Burnout in the neurodivergent brain is not a mindset issue. It is a profound cellular emergency.

The Corporate Gaslighting of Neurodivergent Women

Tech companies heavily recruit neurodivergent women for their out-of-the-box thinking, hyper-focus, and world-class problem-solving. But functioning inside a neurotypical corporate environment requires these women to engage in severe, chronic sensory and social masking.

When their performance inevitably slips because they are neurologically exhausted, we tell them they need better habits. We hand them productivity trackers. But we must stop shaming their executive function and assuming they lack willpower. You cannot "mindset" your way out of a nervous system that is actively misfiring due to profound sensory overload.

Corporate environments demand relentless, linear output, heavily penalising those who cannot neatly conform to a 9-to-5 energetic structure. Yet, as I constantly remind my clients, for the neurodivergent brain, "consistency" is a neurotypical myth. Our energy works in deep, dynamic cycles. Demanding that a neurodivergent woman simply push harder when she is already depleted only locks her into a devastating cycle of recurring burnout.

The Deep Biology of Burnout

What corporate HR departments and standard medical practitioners rarely understand is that neurodivergent burnout is a metabolic issue, not just a “masking” problem.

When a nervous system is subjected to chronic, compounding stress from masking and sensory warfare, the body’s mitochondria (the energy producers of our cells) fundamentally alter their behaviour. Discovered by Dr. Robert Naviaux, this mechanism is called the Cell Danger Response (CDR). When a cell feels chronically threatened, it stops producing energy and instead switches to a highly inflammatory, protective shutdown.

To the outside world, this looks like a woman who is losing her edge or struggling with her clinical depression. She might even be asking herself: Is my mental health struggle actually a metabolic crisis?

The answer is almost always yes. Her biology is trapped in survival mode. The brain fog, chronic exhaustion, and cognitive slowdown she is experiencing go far beyond standard burnout; they are the hidden signs of profound insulin resistance. To tell a woman with severe mitochondrial dysfunction that she just needs a "mindset shift" is like telling someone to meditate their way out of a broken leg.

Autistic Rage is Not a Lack of Resilience

One of the most misunderstood byproducts of viewing burnout as a mindset issue is the pathologising of the woman's emotional output.

When neurodivergent women are trapped in the Cell Danger Response, their nervous system loses its ability to self-regulate. Sensations that were once manageable become excruciating. Frustrations become explosive. This often leads to deep, internalised shame and what I clinically view as highly misunderstood autistic rage.

Because the corporate world does not tolerate this kind of emotional dysregulation, the neurodivergent woman represses it. Repressing rage requires huge amounts of cortisol and adrenaline, which further damages her insulin sensitivity and pushes her deeper into metabolic lockdown. We are punishing her for a biological symptom created by an unsafe environment.

The Midlife Breaking Point

This "mindset myth" becomes particularly destructive when these high-performing female executives hit perimenopause.

When transitioning through midlife—a chaotic hormonal shift I often refer to as the "Second Puberty" where ADHD and Autistic traits suddenly intensify and oestrogen levels drop. Because oestrogen heavily regulates neurotransmitters like dopamine and serotonin, the neurodivergent brain loses its primary biological coping mechanism.

The "mask" completely shatters. When she can no longer push through the physical pain, and her managers blindly suggest she simply needs a "resilience seminar", we are effectively asking her to out-think a hormonal and cellular collapse.

The Antidote: A Biological Strategy

If we want to retain our most valuable female talent in the tech industry, we must stop prescribing mindset hacks for metabolic deficits.

A depleted neurodivergent nervous system does not need resilience training. It needs biological safety. In my consulting practice, we don't fix metabolism with force; we invite it back online with targeted physiological boundaries.
